Abstract
English Abstract: The phenomenon of emotional quiet quitting among Generation Z employees reflects decreased emotional attachment, enthusiasm, and sense of belonging toward work, which may be associated with an imbalance between work and personal life. This study aims to examine the role of work-life balance in emotional quiet quitting and identify differences in both variables based on gender, age, and work system. A quantitative approach with a cross-sectional design was employed involving 393 Generation Z employees working in Jakarta. The instruments used were the Work-Life Balance Scale developed by Fisher et al. (2009) and adapted by Juliana (2025), and the Emotional Quiet Quitting scale developed by Patel et al. (2025). Data were analyzed using simple linear regression, the Mann-Whitney U Test, and the Kruskal-Wallis Test. The results showed that work-life balance had a significant negative role in emotional quiet quitting (β = −0.658; t = −53.364; p < 0.05), with a coefficient of determination of R² = 0.879. Significant differences were found based on gender and work system, but not age. Male employees reported higher work-life balance, while female employees showed higher levels of emotional quiet quitting. Employees with a hybrid work system demonstrated the highest work-life balance and the lowest emotional quiet quitting. These findings indicate that work-life balance plays an important role in reducing the tendency toward emotional quiet quitting among Generation Z employees. Karyawan dengan sistem kerja hybrid memiliki work-life balance tertinggi sekaligus emotional quiet quitting terendah.
